Hiring a sales manager is the one role where a wrong call shows up on the P&L within a quarter. Get it right and pipeline compounds. Get it wrong and you burn six months of ramp, a broken team, and a founder who starts jumping back onto every deal. This playbook is what I actually do when a company asks me to help them hire a sales manager in India.
First, decide which sales manager you are actually hiring
The title hides three very different jobs. Founders say "sales manager" and mean any of them. Before you write a single line of a job post, be honest about which one you need.
- Player-coach. Carries a bag, closes deals, and mentors two or three reps. This is what most Seed to Series A startups actually need. If you hire a pure manager here, they will sit in reviews with no one to review.
- Team builder. Owns a number, hires and ramps reps, builds the process. Series B and beyond, or a growing GCC sales motion.
- Function head. Sets strategy, owns forecast accuracy, manages managers. This is a VP or Head of Sales in disguise, and you should pay and interview for that.
The most common and most expensive mistake is hiring a function head when you needed a player-coach. A brilliant strategist with no one to strategize about will quietly disengage. Write the job around the outcome you need in the next two quarters, not the org chart you dream about.
What a sales manager costs in India in 2026
Salary is the fastest way to lose a candidate, either by lowballing a strong one or overpaying a weak one. Bands move by city, by whether the motion is inside sales or field, and by deal size. Rough fixed base ranges I see today, before variable:
- Inside sales / SDR manager (Bangalore, Gurgaon, Pune): 18 to 30 LPA fixed, with a 70:30 or 60:40 fixed to variable split.
- B2B SaaS account executive turned manager: 28 to 45 LPA fixed for someone carrying a team and a personal number.
- Enterprise field sales manager (large deal, long cycle): 40 to 65 LPA fixed, often more if they bring a book of relationships.
- Tier 2 cities and inside roles: knock 15 to 25 percent off the Bangalore band. The talent is real, the cost base is lower.
The number that matters is not fixed alone, it is on-target earnings and how believable the quota is. A 25 LPA fixed with an achievable 15 LPA variable beats a 40 LPA fixed on a target nobody has ever hit. Good sales people know the difference and will ask. The one number to verify
Ask every candidate for their actual quota, actual attainment, and the average deal size, for the last two years. Not "we did great." Real figures. A sales person who cannot recite their own numbers within ten seconds either did not hit them or was not close enough to the deal to matter. This single question filters half the pipeline.
Where the good ones actually are
Strong sales managers are almost never actively applying. The best one on the market this month is closing quota at their current company and ignoring recruiters. So job boards give you the wrong sample: people between jobs or unhappy for reasons you will inherit. You have to source outbound.
The pattern I look for: someone who spent three to five years selling into your buyer, ideally at a company one stage ahead of yours, who has been in seat long enough to have real results but is coming up on the two to three year mark where switching is normal. Watch for people whose company just got acquired, went through a reorg, or missed a raise, since those are the moments a happy performer becomes reachable.
This is exactly where plain-English search saves a week. In TalentGPT you describe the person, "B2B SaaS sales manager in Bangalore who has sold mid-market deals and led a small team," and it searches across 300M+ profiles instead of forcing you to hand-write Boolean strings. It also surfaces the signals that predict a yes, like move likelihood and tenure patterns, so you spend your outreach on people who are actually reachable this quarter.
Screening: separate closers from talkers
Sales people interview well by definition. That is the job. So a polished conversation tells you almost nothing. You need structured evidence, and you need it early, before you have fallen for someone charming.
A screen that works
- Numbers first. Quota, attainment, deal size, sales cycle length, and how many reps they managed. Cross-check against tenure.
- A real deal walkthrough. Pick one deal they lost. How they talk about a loss tells you more than how they talk about a win. Do they own it or blame the product?
- A live exercise. Give them a discovery call role-play with your actual buyer persona. You learn more in fifteen minutes of role-play than in an hour of storytelling.
- Coaching test. For a manager, ask them to critique a bad sales call transcript. A manager who cannot spot what a rep did wrong cannot lift a team.
If you are running many candidates through this, it stops being a one-by-one exercise. TalentGPT can score up to 500 candidates against the outcomes you care about, so the deal-history and coaching signals get ranked before you spend a single hour on a call. The point is to interview five strong people, not thirty average ones. If your funnel feels bloated, our note on screening 500 candidates without losing your mind walks through the mechanics.
Outreach that a busy closer will answer
A sales manager gets pitched all day. A generic "exciting opportunity" note dies instantly, and honestly they will judge you for it, since bad outreach is their profession. Be specific, be short, and lead with why this move is better than their current seat. Reference their actual company and a real reason you thought of them. We cover the templates that work in writing outreach that gets replies.
Closing and the notice-period reality
India runs on 60 to 90 day notice periods, and a strong sales manager will be getting a counter-offer the day they resign. Build for this. Move fast between rounds, keep the founder involved from round two so the candidate feels the pull, and align on compensation before the final round so nobody wastes a week on a gap you could have caught early.
Stay in touch through the notice period. Ghosting after the offer letter is how you lose someone to a counter in week six. And check flight risk honestly, both on the person you are hiring and on the reason the last one left. Our guide on spotting flight-risk candidates helps you avoid hiring someone who will repeat the pattern.
Frequently asked questions
How long does it take to hire a sales manager in India?
Plan for 8 to 12 weeks end to end when you source outbound, because the best people are passive and carry a 60 to 90 day notice. You can cut the sourcing and screening half of that sharply with the right tooling, which is the point of our piece on reducing time to hire.
Should a sales manager still carry a personal quota?
At Seed to Series A, yes. Until you have five or more reps, a pure manager has too little to manage and too much idle time. Hire a player-coach who leads by closing, then split the roles as the team grows.
How much variable pay is normal?
A 70:30 or 60:40 fixed to variable split is standard for managers, with more variable weight for individual contributors. What matters is that the quota behind the variable is one a real person has hit, not a top-down number nobody believes.
